Performance pay is a hot topic at the moment in both the independent and the maintained sectors. With the pressure on to keep fees down independent schools are having to review their largest cost – teaching staff. Many schools use automatic-increase pay scales which can in some cases extend for most of a teacher’s working life. Allowances are sometimes provided but never seem to be taken away. Schools are looking for ways to assess performance and link it to pay – but in a way which is supportive of the school’s ethos and which helps in teacher development. Many schools are looking at pay “hurdles” or “thresholds” as a way of doing this.

Baines Cutler has unique knowledge of the pay threshold arrangements in use in the independent schools’ sector. Our ground-breaking Teacher Salary and Benefits Surveys examine the extent to which thresholds were used and whether they were effective. We also obtained information on genuine performance pay i.e. bonuses and whether and how they are used and on schools which are seeking to do away with pay scales and base all pay on “spot salaries” and promotions. Schools are also looking carefully at how performance elements can be introduced into SMT levels via pay ranges for each role. This survey was repeated in Spring 2014 and so we have up to date information on the way in which participating schools are using scale thresholds.

Since carrying out the surveys we have been asked to work with many schools to assist in designing effective pay threshold systems. We base our work on recognised national teacher assessment frameworks but tailor these to suit each school’s specific culture and ethos. Our work has included work for many top schools, both day and boarding and we have carried out work for more leading schools in this area than any other firm.
